Abstract

In the rapidly expanding Information Technology (IT) sector, particularly within Pune’s vibrant market, employee retention has become a paramount concern due to the high costs and strategic implications of turnover. This literature review examines the role of effective employee socialization as a critical tool for enhancing retention rates in the IT industry. Drawing on foundational theories such as organizational commitment, social exchange theory, and person-organization fit, the review synthesizes key socialization practices including structured onboarding programs, mentorship initiatives, perceived organizational support, and cultural integration. The analysis reveals that culturally sensitive and comprehensive socialization strategies significantly contribute to higher job satisfaction, increased organizational commitment, and reduced turnover intentions among IT professionals. Moreover, the review highlights the unique challenges faced by the IT sector in Pune, such as cultural diversity, rapid technological changes, and the rise of remote work environments, which necessitate tailored socialization approaches. Despite the extensive research on employee socialization, there remains a notable gap in studies contextualizing these practices within Pune’s IT landscape. This review addresses this gap by integrating insights from various studies to propose a framework for effective socialization tailored to the specific needs of Pune’s IT industry. The findings offer valuable implications for HR practitioners and organizational leaders seeking to develop robust socialization programs that foster a loyal and engaged workforce, thereby enhancing organizational performance and competitive advantage.
